Later, we will cover organizational intervention strategies and the importance of implementing those strategies only after careful assessment of an organization and its workforce’s characteristics. The ethical guideline for organizational intervention should be the same as that which applies to physicians: “First, do no harm!”
2 Organizational Responses to Distressed Workers When Hans Selye introduced the term “stress” into the field of medicine in 1936 through his description of the general adaptation syndrome, it generated heated debates that lasted for decades. Many of the early debates included disagreement over the existence of biological stress and criticisms of Selye’s definition of stress. I have no intention of entering this semantic debate, but there is a way in which the definition of stress and distress interest me greatly. This is how the definitions are revealed by, not scholars, but organizational managers and supervisors through their responses to those phenomena in the workplace. Organizational managers reveal their theoretical approaches to professional distress through their organization of the work environment and their responses to distress-related performance problems. These approaches, which are revealed through managerial behavior but are rarely articulated explicitly, are based on powerfully held beliefs and values about human nature and the relationship between people and work. A systematic study of professional distress must begin with an examination of these beliefs and values that define responses to distress in the workplace. During the past three decades, I have had the opportunity through varied research, training, and consulting activities to work with a large number of organizations. These opportunities provided a unique vantage point from which to observe organizational approaches to professional distress and to develop a typology for analyzing these approaches. The following pages will classify, describe, and critique these six organizational approaches to professional distress: • The authoritarian-moral approach • The clinical approach 16
