Ziberi (2004) argues that perceptions ofmistreatment have cultural components that may be influenced by legal andother contextual frames. According to her, the study offers a comparativevantage by which to consider the results by collecting data in a largeorganization in Macedonia. Such an investigation offers additional insightinto the communicative aspects of the perceptions of employeemistreatment. Ziberi believes that issues of ethnic culture are extremelyimportant in Macedonia, making it an important setting to investigate therole of culture in the perception of employee mistreatment in organizations.Ziberi (2004) revealed that all participants in the study report theexistence of mistreatment. Moreover, the study revealed that theorganization lacked collective work and trust among the employeesbelonging to both the Albanian and Macedonian ethnic groups. Whilereferring to Meares et al. (2004) Ziberi argues that mistreatment exists inMacedonia and as such influences the culture and productivity of theorganization as well as the society as a whole. The study also found mutedvoices as well as politically privileged people who oppress or mistreat theless powerful. Finally, the study found that the organization fosteredambiguity and as such it disabled employees to understand organizationalprocesses as well as discouraged them to speak about mistreatment openly inorder to extinguish such phenomena.To conclude, the study conducted by Ziberi (2004) serves as a goodstarting point where we can understand that organizations in Macedonianeed to change in order to be sites that promote values that employees willcherish which will foster higher morale, productivity, and commitment.At this point I can not generalize that all Macedonian organizations andall post-socialist organizations promote such climates, however, being partof the society and being part of a particular organization in Macedonia I caninfer that most organizations would reveal similar results if studied closely.It is a disadvantage for Macedonia that studies like that are not conductedand published in order to raise awareness about the existence of thosenegative organizational processes taking place. Organizationalcommunication will profit by future studies taking this particular critical lensand conducting much needed research specifically when Universities areflourishing and adopting international processes such as the Bolognaprocess. The academia is an appropriate place to initiate studies such as thisin order to raise awareness about the interventions we need to make in orderto raise productivity and morale in organizations and ultimately change the96
