But they can result inserious inequities that may be difficult to justify.Individual job gradesIndividual job grades are, in effect, spot rates to which a defined pay range of, say, 20per cent on either side of the rate has been attached to provide scope for pay progressionbased on performance, competence or contribution. Again, the mid-point of therange is fixed by reference to job evaluation and market rate comparisons.Individual grades are attached to jobs not people, but there may be more flexibilityfor movement between grades than in a conventional grade structure. This can arisewhen people have expanded their role and it is considered that this growth in thelevel of responsibility needs to be recognized without having to upgrade the job.Individual job grades may be restricted to certain jobs, for example more seniormanagers where flexibility in fixing and increasing rates of pay is felt to be desirable.They provide for greater flexibility than more conventional structures but can bedifficult to manage and justify and can result in pay inequities. The ‘zones’ that areoften established in broad-banded structures have some of the characteristics of individualjob grades.SummaryAsummary of the features of the different pay structures, their advantages and disadvantagesand when they may be appropriate is given in Table 46.1.Incidence of different types of structureFigure 46.8 shows the incidence of different types of structure as established by thee-reward survey (2004c). Broad-graded structures are now the most popular. They arereplacing narrow-graded structures rather than broad-banding, which is relativelylittle used. There are a fair number of job family structures but few career familystructures.Design optionsDESIGNING GRADE AND PAY STRUCTURESThere is a choice of structure, as shown in Table 46.1, and whichever structure isselected, there will be a number of design options.
