2.1 Study measures Kent Rondeau and Terry Wagar The objective <strong>of</strong> this research study is to investigate <strong>the</strong> independent and <strong>the</strong> combined impact <strong>of</strong> a variety <strong>of</strong> organizational development and change initiatives on <strong>the</strong> accumulation <strong>of</strong> workplace social capital among nurses. Social capital, our dependent variable, was measured by five-items across a seven-point strongly disagree to strong agree continuum, as adapted from <strong>the</strong> work <strong>of</strong> Subramaniam and Youndt (2005). Two sample questions from this scale are “Our nurses apply knowledge learned in one area <strong>of</strong> our organization to problems and opportunities in o<strong>the</strong>r areas” and “our nurses are skilled at collaborating with each o<strong>the</strong>r to diagnose and solve problems.” Our social capital scale produced a Cronbach alpha <strong>of</strong> .95 indicating a high degree <strong>of</strong> internal reliability. We are interested in examining <strong>the</strong> impact <strong>of</strong> formal organizational change and development initiatives on <strong>the</strong> accumulation and destruction <strong>of</strong> social capital in nursing sub-units. Nurse managers were asked to respond to <strong>the</strong> degree to which <strong>the</strong>ir facilities had undertaken a number <strong>of</strong> organizational development activities in <strong>the</strong> preceding two year period. Using a five-point scale where 1= none and 5=a lot, nurse managers were asked to estimate <strong>the</strong> degree to which <strong>the</strong>ir establishments had, for instance, increased <strong>the</strong> use <strong>of</strong> part-time nurses, decentralized decision making to front-line nursing staff from management, reduced or downsized <strong>the</strong>ir nursing workforce, or redesigned nursing jobs in <strong>the</strong> past two years. Organizationally sponsored “top-down” organizational change initiatives were selected for evaluation in this study (such as downsizing <strong>of</strong> <strong>the</strong> nursing workforce, and <strong>the</strong> increasing <strong>the</strong> use <strong>of</strong> contract or temporary nursing staff), in addition to more grass-roots “bottom-up” development initiatives (such as decentralizing <strong>of</strong> decision making to nursing staff, and engaging nurses in cross-training activities). A number <strong>of</strong> organizational variables were controlled because <strong>of</strong> <strong>the</strong>ir potential to be associated with employee social capital accumulation or with an establishment’s potential to conduct organizational change and development activities. Establishment size, measured as <strong>the</strong> natural log <strong>of</strong> <strong>the</strong> number <strong>of</strong> establishment beds, was controlled in our analysis because social capital potentially accumulates differentially in workplaces and organizations <strong>of</strong> varying size. Additionally, larger organizations may potentially have a greater ability to resource organizational development initiatives than smaller ones. Establishment location (1=rural to 5=metropolitan urban) and type (1=hospital and 2=nursing home) was controlled because social capital accumulates differentially in workplaces and organizations characterized in <strong>the</strong>se ways. Establishment voluntary turnover for registered nurses was also controlled in our analysis because social capital accumulation is eroded in organizations with a large annual turnover <strong>of</strong> <strong>the</strong>ir employees. 2.2 Analysis We are interested in examining <strong>the</strong> contribution <strong>of</strong> organizational change and development activities on social capital accumulation for nursing personnel in long-term care organizations. A bi-variate correlational analysis was conducted, using SPSS for Windows (SPSS Inc., Chicago) Version 7.0, to examine <strong>the</strong> strength and significance <strong>of</strong> association <strong>of</strong> our study variables. A hierarchical (sequential) ordinary least squares (OLS) regression analysis was performed with social capital serving as <strong>the</strong> dependent variable. Under this procedure, three sequential OLS regressions were entered. The first regression (Model A) accounted for <strong>the</strong> relative contribution <strong>of</strong> <strong>the</strong> three structural control variables on <strong>the</strong> dependent variable, while <strong>the</strong> second regression (Model B) added <strong>the</strong> voluntary establishment RN turnover variable.
